Penelitian ini bertujuan untuk menganalisis pengaruh digital leadership, innovative
climate, dan knowledge management terhadap innovative work behavior dengan
creative self-efficacy sebagai variabel mediasi pada karyawan PT Eastern Pearl
Flour Mills (EPFM) Makassar. Latar belakang penelitian didasarkan pada
rendahnya kapasitas inovasi Indonesia yang tercermin dari peringkat ke-54 dalam
Global Innovation Index 2024, serta tantangan nyata yang dihadapi PT EPFM
sebagai produsen tepung terbesar kedua di Indonesia dalam meningkatkan daya
saing melalui transformasi digital dan penguatan sumber daya manusia.
Metode penelitian menggunakan pendekatan kuantitatif eksplanatori dengan teknik
Structural Equation Modeling berbasis PLS. Sampel penelitian terdiri atas 187
responden yang dipilih dari 350 karyawan tetap PT EPFM menggunakan rumus
Slovin dengan tingkat kesalahan 5%. Instrumen penelitian berupa kuesioner skala
Likert 1–5 yang disusun berdasarkan indikator dari literatur terdahulu. Evaluasi
model pengukuran menunjukkan seluruh indikator valid dan reliabel, sementara
evaluasi model struktural memperlihatkan tidak adanya masalah multikolinearitas,
nilai R² pada kategori moderat, serta nilai Q² positif yang menegaskan relevansi
prediktif model.
Hasil penelitian menunjukkan bahwa digital leadership, innovative climate, dan
knowledge management berpengaruh positif dan signifikan terhadap creative self
efficacy maupun innovative work behavior. Selain itu, creative self-efficacy juga
berpengaruh positif dan signifikan terhadap innovative work behavior, serta
terbukti memediasi hubungan antara ketiga variabel eksogen dengan perilaku kerja
inovatif. Temuan ini memperkuat Social Learning Theory dan Social Cognitive
Theory (Bandura) yang menekankan pentingnya lingkungan kerja dan self-efficacy
dalam membentuk perilaku inovatif.
Implikasi praktis dari penelitian ini adalah perlunya PT EPFM memperkuat
kompetensi kepemimpinan digital, membangun iklim inovasi yang kondusif, serta
mengoptimalkan sistem manajemen pengetahuan agar dapat meningkatkan creative
self-efficacy karyawan yang pada akhirnya mendorong perilaku kerja inovatif. Dari
sisi akademik, penelitian ini memberikan kontribusi berupa model integratif yang
menguji hubungan DL, IC, KM, CSE, dan IWB secara serentak dalam konteks
industri manufaktur Indonesia, yang relatif masih jarang diteliti. Penelitian
mendatang disarankan untuk memperluas objek ke industri lain, menambahkan
variabel moderator atau mediator tambahan, serta memadukan pendekatan
kuantitatif dengan kualitatif agar diperoleh pemahaman yang lebih komprehensif.

This study aims to analyze the influence of digital leadership, innovative climate,
and knowledge management on innovative work behavior, with creative self
efficacy as a mediating variable among employees of PT Eastern Pearl Flour Mills
(EPFM) Makassar. The research background is based on Indonesia’s low
innovation capacity, reflected in its 54th position in the Global Innovation Index
2024, as well as the practical challenges faced by EPFM as the second-largest flour
producer in Indonesia in enhancing competitiveness through digital transformation
and strengthening human resources.
The research employed a quantitative explanatory approach using Structural
Equation Modeling with PLS. The sample consisted of 187 respondents selected
from 350 permanent employees of EPFM using Slovin’s formula with a 5% margin
of error. Data were collected through a Likert-scale questionnaire (1–5) developed
from established literature. The measurement model evaluation confirmed that all
indicators were valid and reliable, while the structural model evaluation revealed
no multicollinearity issues, R² values in the moderate category, and positive Q²
values, confirming the model’s predictive relevance.
The findings indicate that digital leadership, innovative climate, and knowledge
management positively and significantly affect both creative self-efficacy and
innovative work behavior. Moreover, creative self-efficacy positively and
significantly influences innovative work behavior and mediates the relationship
between the three exogenous variables and innovative behavior. These results
reinforce Social Learning Theory and Social Cognitive Theory (Bandura), which
emphasize the importance of work environment and self-efficacy in shaping
innovative behavior.
The practical implication of this study is that PT EPFM should strengthen digital
leadership competencies, foster a conducive innovative climate, and optimize
knowledge management systems to enhance employees’ creative self-efficacy,
which ultimately drives innovative work behavior. From an academic perspective,
this study contributes by offering an integrative model that examines the
simultaneous relationships among DL, IC, KM, CSE, and IWB in the context of
Indonesia’s manufacturing industry, which remains underexplored. Future studies
are recommended to expand the research setting to other industries, incorporate
additional mediating or moderating variables, and integrate quantitative with
qualitative approaches for a more comprehensive understanding.
